Das Erreichen hoher künstlerischer Qualität der Aufführungen eines staatlichen Musiktheaters ist im wesentlichen Funktion der Führung der Mitwirkenden durch den Dirigenten und den Intendanten. Zu diesem Ergebnis kommt vorliegende Studie zu Einflüssen auf die künstlerische Qualität im Musiktheater. Anhand eines qualitativen Forschungsprogramms werden mit den Künstlern Ursachen und Kriterien von mangelhaften Ergebnissen ihrer künstlerischen Arbeit thematisiert und aus organisationspsychologischer Sicht analysiert. Dabei stellt sich heraus, daß die Struktur der Tätigkeit einen spezifischen Führungsstil erfordert, um hohe künstlerische Qualität zu erhalten. Eine zweite Erhebung zeigt, daß bei Dirigenten hierfür eine bestimmte Kombination von Eigenschaften notwendig ist.
